Die detaillierte Analyse der Reorganisation in einem Versicherungsunternehmen zeigt dann: In Arbeitspraxen und -normen spielt Geschlecht keine systematische Rolle, in der Legitimation von Personalentscheidungen kann Geschlecht relevant gemacht werden, muss aber nicht. Geschlecht wird entsprechend einerseits als Strukturelement, andererseits als Element der ,kontingenten Kopplung' von vergeschlechtlichten und nicht vergeschlechtlichten Elementen organisatorischer Prozesse verstanden; das bedeutet, dass sowohl die Annahme der Irrelevanz als auch die der Omnipräsenz und Omnirelevanz von Geschlecht in Organisationen in Frage gestellt wird. In den Mittelpunkt der Analyse rücken so situative Relevanzen, Muster von Regeln, Normen und Interpretationen und die Funktion von Geschlechterdifferenzen, Entscheidungen zu ermöglichen und soziale Ordnung herzustellen.
